Addressing the leadership behaviors undermining engagement and performance

A leading law firm was experiencing high levels of interpersonal conflict, burnout and turnover alongside low engagement, motivation and productivity.

Hierarchical divisions had contributed to a strong “us and them” mentality between partners and associates, creating mistrust and limiting cohesion. The effects extended beyond the employee experience, influencing how work was delivered and the firm’s ability to maintain important client relationships.

Measures of engagement and motivation had reached an all-time low, creating a clear need to address the working environment and the leadership behaviors contributing to it.

The opportunity was to create meaningful change without relying solely on a lengthy organization-wide transformation program – equipping influential senior leaders to make practical behavioral changes capable of improving the experience and performance of those around them.

Creating far-reaching change through practical leadership behaviors

CEC designed and delivered a development program for 50 partners centered on applying Self-Determination Theory (SDT) to their leadership approach.

The premise was deliberately practical: relatively small changes in the everyday behavior of leaders and people managers could have a much wider impact on motivation, engagement and performance across the organization.

Partners explored the theory alongside related positive workplace practices, then translated the learning into practical application through exercises and experiential activities.

Rather than leaving participants with principles alone, they identified ways to incorporate their learning into their own leadership approach, set targeted goals and created detailed action plans for the workplace.

Each partner then received three months of one-on-one coaching. This provided individualized support to embed the learning, develop the capabilities required to foster high performance and support sustained behavioral change beyond the initial program.
